The remote premium: engineering compensation bands for distributed teams, 2026

Rate data from 640 vetted engineers across 31 countries. The geographic discount is real, it is narrowing, and it is already smaller than the variance within any single city.

Key findings

What the data shows

  1. The gap between the highest and lowest paid regions for identical seniority narrowed from 2.9x to 2.5x across our first four quarters. That is a short window and a small movement, but it runs in the same direction as every longer-run study we can find.
  2. Within-city variance now exceeds between-city variance for senior engineers. A senior backend engineer in Bengaluru spans $28-$71/hr; the gap between the Bengaluru and Berlin medians is $19.
  3. AI-native skills carried a 22% rate premium over otherwise-identical profiles, the largest single skill premium we measured, ahead of security (14%) and distributed systems (11%).
  4. Engineers who negotiated using published band data secured rates 8.4% higher on average than those who named a number first, and the effect was strongest for candidates outside North America and Western Europe.
  5. Contract rates carry a 31% premium over the hourly equivalent of full-time compensation, which roughly covers the benefits, holiday and employment security being given up, a fair trade, not a windfall.

Most compensation guidance for remote engineering teams still runs on a location multiplier: take a San Francisco band, apply a country coefficient, publish. Our data says that model was defensible in 2021 and is now actively misleading.

This report draws on rate data from 640 vetted engineers across 31 countries, all assessed on the same scale, which lets us compare like with like in a way that public salary surveys generally cannot. We have been operating since August 2025, so this is a snapshot with four quarters of movement behind it, not a long-run study.

The discount is real and it is shrinking

In our first quarter of operation the highest-paying region's median rate for a senior engineer was 2.9 times the lowest. Four quarters later it is 2.5 times. We want to be careful here: four data points is not a trend, and some of that movement is our own pool composition changing as we grew.

The mechanism is not complicated. When a company in Amsterdam can hire in Nairobi, and a company in Nairobi can hire in Amsterdam, the two markets stop being separate. Engineers in lower-cost regions gain access to buyers who were not previously reachable, and the price moves. What is notable is how much room is left, a 2.5x spread is still enormous for identical work.

Rates are what the engineer receives, before platform margin. Senior defined as 6-9 years of professional experience with demonstrated end-to-end ownership. n = 361 senior-band engineers.

Within-city spread now dominates

The more useful finding for anyone actually setting a budget is in Figure 1. Look at the bars rather than the midpoints. A senior backend engineer in Bengaluru occupies a range from $28 to $71 per hour. The distance between the Bengaluru median and the Berlin median is $19. The distance between the bottom and top of the Bengaluru band alone is $43.

Where someone lives now tells you less about their rate than what they can do. A location-multiplier model will systematically underpay the strongest engineers in lower-cost regions, who have other options, and overpay the weakest engineers in expensive ones. Both errors are costly, and the first one is the reason a lot of remote-first companies quietly lose their best offshore hires in year two.

Section 2: Within-city spread now dominates

The AI premium is the largest we measured

Figure 3 shows skill premiums estimated against a matched baseline. Demonstrated AI-native capability (building retrieval systems, agent workflows, and evaluation harnesses that survive production) carried a 22% premium. That is a bigger gap than security, distributed systems, or mobile.

Two caveats. The premium is for demonstrated capability, not claimed familiarity; profiles listing model APIs without shipped work showed no premium at all. And this is the skill most likely to be a temporary scarcity rent. The supply of engineers who can do this is rising fast, and we would not build a five-year compensation plan on it holding.

The negative figure for QA deserves a note. It reflects market pricing, not our view of the discipline's value, and we think the market is wrong here. The QA engineers in our pool with strong test-infrastructure skills are among the most requested by companies who have already been burned once.

How to use these numbers

If you are hiring: quote a band, not a number, and set it on the role rather than the postcode. Companies in our sample that published bands filled roles faster and renegotiated less often, and it costs nothing.

If you are being hired: Figure 1 is your leverage. Engineers who opened negotiations by referencing published band data ended 8.4% higher than those who named a number first, and the effect was largest outside North America and Western Europe, exactly the engineers with the least visibility into what their work is worth elsewhere.

Methodology and limitations

Sample: 640 engineers in the Engagetal pool with a completed assessment and at least one agreed rate between September 2025 and June 2026. All rates are converted to US dollars at the rate prevailing on the agreement date and expressed as what the engineer receives, exclusive of platform margin.

  • Seniority normalisation. Bands are assigned from assessment evidence and verified work history, not from job title. This matters: title inflation varies enormously by region and makes title-based comparisons close to meaningless.
  • Skill premiums. Estimated by hedonic regression with region, years of experience, discipline and engagement type as controls. A skill counts as demonstrated only where there is shipped work in the assessment record.
  • Short series. Figure 2 covers four quarters, which is the entire life of the company. It is an observation, not a trajectory, and the early quarters carry small samples.
  • Limitations. Our pool is a vetted population and is not representative of all engineers in any region. It skews toward the upper half of the market. Regional groupings compress real variation; the Africa row in particular pools markets with very different conditions and should not be used for a single-country decision. With 640 engineers across 31 countries, several regional cells are thin.
